In the First Donbass War, volunteers with the Russian separatists had to work as laborers for 3 days prior to being issued weapons since enough volunteers were too cowardly to fight & caused problems when immediately integrated into units. About 5% of volunteers deserted. 
Don't know true this post is, but seems like Ukrainians are experiencing similar problems with their volunteers in the Second Donbass War:

The separatists in the first war complained how few men were willing to fight, and how martial virtue had decayed since the collapse of the USSR. However, one separatist wrote that an ordinary man would usually turn into a warrior after 3 to 4 days of battle - if he endured.
