Reasons I love practical assessments as part of our hiring process:
1. People exaggerate on their resumes
2. If you can't do it in the lab, you can't do it in the field

Now I'm not down for whiteboard interviews, these are not that. 1/4
Providing candidates a virtual lab scenario and saying "go do this, nobody cares how, just get it done" is a great way to understand what they know and what they don't. Use your tools, document your solution. It's hugely better than other any number of interview questions. 2/4
We've used practical assessments to eliminate:
1. A "senior digital forensic analyst" who can't mount a disk image for analysis
2. A penetration tester with "10 years experience" who can't pivot
3. A senior web app tester that can't bypass a trivial XSS filter.

While interview questions are still a good starting point, practical challenges are far better. One downside is that I've found more senior people hesitant to commit an hour or two to an assessment. I can't blame them, but I've been burned too many times to not use the tool. 4/4
